However, in today's law firms, two serious issues—systematic improvement in the practice level of young lawyers and chaotic mobility—confuse many partners or hinder the firm's rapid advancement. Newcomers to the profession are often unfamiliar with the business, resulting in uneven operational standards. Some young lawyers are even misled by a few "corrupt lawyers" within the profession, focusing their attention on "relationships," which darkens their career prospects. Meanwhile, frequent turnover in personnel severely damages the firm's "memory system," lowers operational standards, and significantly affects the quality of service to clients, ultimately harming the firm's image and reputation, which is detrimental to the development of the entire industry and individuals. The existence of this situation highlights the problems in the current construction of law firms. Busy schedules make it difficult for partners and senior lawyers to focus on mentoring new hires. For beginners, the initial phase of their career heavily relies on "luck"—if they are fortunate enough to be mentored by a senior lawyer who is both skilled in practice and marketing and willing to share their knowledge, it is a rare blessing. Most beginners, however, are left to "grow on their own," lacking systematic and comprehensive training or guidance within the firm. This severely hinders the overall improvement of personnel, thereby affecting the firm's overall strength. At the same time, the lack of support and mentorship from partners and senior lawyers leaves new hires struggling to improve their skills through trial and error, making rapid and comprehensive growth difficult. They pay a high price for their growth, and are also easily influenced by unstable factors around them, leading to chaotic mobility. The deeper reasons behind this chaotic mobility include compensation and career prospects, with career prospects being particularly crucial. After working for a period of time, young lawyers develop new demands for their knowledge growth and skill improvement. If they cannot see a clear direction for their career development or feel that the firm lacks sufficient growth space, they will inevitably experience psychological confusion and anxiety. Their lack of reliance on and attachment to the firm compels them to seek new directions and opportunities, making horizontal mobility unavoidable. Moreover, due to a certain degree of ambiguity in their understanding and information asymmetry, this "mobility" tends to occur frequently. Economic principles tell us that human self-interest is the driving force of societal progress, and the personal pursuits of new hires are a reflection of basic human nature. This must be respected, valued, and guided. If a law firm's internal mechanisms can meet or, to some extent, satisfy the inner needs of young lawyers mentioned above, it can effectively improve personnel quality, operational standards, reduce turnover rates, and enhance the firm's cohesion, leading to a relatively long-term and stable development. It is clear that as the core of management and operations in a law firm, partners should consider and design how to cultivate young lawyers, establish a systematic internal improvement mechanism within the firm, and enhance the firm's cohesion as an important issue. In light of the above problems, numerous partners and senior lawyers in law firms have thoroughly summarized their own professional experiences, drawing from their exposure to different historical contexts, the state of rule of law development, their own practice status, and their personal journeys. Combining these insights with the current state of the legal industry, they have deeply explored the growth process of lawyers and discovered that the journey from a law school graduate to a core partner in a law firm is not random or chaotic but follows certain patterns and principles. Concepts such as quality improvement, operational standards, and market share—each of which every lawyer cannot avoid—are gradually becoming clearer and more structured.
